Social recruiting agency: hiring staff through Meta ads

What to check before hiring a social recruiting agency: salary in the ad image, a 60-second application without a CV, and tracking per application.

Search for “social recruiting agency” and you’ll mostly find one promise: “enough applications”. That sounds good, but it says nothing about how those applications happen, and that’s exactly what decides whether you end up hiring someone who fits or just counting a few extra clicks on a job ad. I build these funnels myself, for trades and small and mid-sized businesses. Here’s what I’d check before handing anyone my recruiting budget.

1. What most “social recruiting agencies” sell, and what’s missing

Most advertising for hiring through social media follows the same pattern: an agency runs Facebook or Instagram ads that link either to your existing job ad, a block of text saying “We’re looking for…” with a PDF attached, or to an external job board. The problem isn’t the ad. It’s what comes after it.

The audience for social recruiting is not actively searching. The people who are genuinely good at what they do already have a job and are scrolling Instagram in the evening rather than combing job boards. A good ad reaches exactly those people, and you lose them the moment a classic application form shows up next, asking for a cover letter and a resume upload. That’s the effort someone actively job hunting will accept. Someone who wasn’t really looking will just drop off.

An “enough applications” promise doesn’t tell you whether anyone thought about this. Ask specifically about the application path, not just how creative the ads are.

2. What a working funnel actually needs

From building these myself, here are the parts that make the difference:

  • Salary and benefits right in the ad image, not buried in body text. That’s the first filter, and it saves both sides wasted time.
  • An application that takes about 60 seconds, no resume: a short quiz instead of a cover letter, fillable from a phone. This closes exactly the gap from point 1: the effort matches an audience that wasn’t job hunting in the first place.
  • Pre-qualification inside the funnel itself: hard criteria like a driving licence, language, or experience get checked upfront instead of costing you time on the phone later.
  • A properly built employment campaign (Special Ad Category on Meta), so the ad account doesn’t run into trouble over the wrong campaign category.

Working with a freelancer instead of a traditional agency often gives you more room for an individual funnel, rather than a standard landing page reused across many clients. The same logic I described for ad accounts in finding a Google Ads freelancer in the DACH region applies here just as much.

3. Tracking down to the single application, the part almost nobody shows

The underrated piece is tracking. Applications should run as their own conversion goal, cleanly separated from your regular customer enquiries. Without that separation the campaign optimises blind: Meta can’t learn which ad actually drives applications if application and customer conversions land in the same bucket.

With clean separation you see exactly which ad, which audience, and which creative led to which application. That’s the same standard I hold every tracking setup I build to, described in the conversion tracking health check. For a dedicated application event, a well configured tag container is usually enough, so you or your agency aren’t rebuilding it by hand every time.

Ready-made, proven tracking containers you can set up yourself are available through my GTM configurator; it lets you set up a dedicated application conversion goal without a developer.

Bottom line

Judging a social recruiting agency on “enough applications” is too shallow. Three things tell you a setup is actually built properly:

  • The application path matches the audience. A short quiz instead of a resume upload, or you lose people exactly where the ad worked.
  • Pre-qualification sits inside the funnel, not on your phone. Hard criteria get checked upfront.
  • Applications are their own, cleanly tracked conversion goal. Without that, no campaign is really optimising for what you need.

I build exactly this system for trades and small and mid-sized businesses: ads, application flow, pre-qualification, and tracking, all from one hand. Details are at Social Recruiting (in German).
